Abstract

Organizations increasingly invest in artificial intelligence (AI) technologies and workforce development initiatives to enhance adaptability and resilience. However, limited research explains how workforce-related capabilities contribute to organizational resilience in AI-enabled environments. Drawing upon Human Capital Theory and Organizational Learning Theory, this study examines the relationship between human capital investment and organizational resilience through the mediating role of knowledge integration and the moderating role of organizational learning climate. A quantitative cross-sectional survey was conducted among 426 managers and professionals from Iranian organizations operating across multiple industries. Data were analyzed using partial least squares structural equation modeling (PLS-SEM) with SmartPLS 4. Reliability, validity, mediation, moderation, and predictive assessments were performed using a bootstrapping procedure with 5,000 resamples. The results indicate that human capital investment is positively associated with AI workforce readiness, which is subsequently positively associated with knowledge integration and organizational resilience. Knowledge integration emerged as a key mechanism linking workforce readiness and resilience, with the indirect effect exceeding the direct effect of workforce readiness on resilience. The findings also reveal that organizational learning climate positively moderates the relationship between knowledge integration and organizational resilience. These results suggest that the resilience benefits associated with AI adoption depend not only on workforce preparedness but also on the organization's ability to integrate knowledge and cultivate supportive learning environments. This study extends Human Capital Theory and Organizational Learning Theory by demonstrating how human capital investments are positively associated with organizational resilience through AI workforce readiness and knowledge integration. The findings provide a more comprehensive explanation of resilience development in AI-enabled organizations and highlight the importance of aligning workforce development, knowledge processes, and learning-oriented practices to strengthen organizational adaptability.
