Validation of the Organisational Commitment Scale in Azerbaijan: Links with Job Satisfaction, Work Engagement, and Anxiety

Abstract

Organisational commitment is a key determinant of employee well-being and organisational effectiveness. This study aimed to translate, culturally adapt, and evaluate the psychometric properties of Meyer and Allen's Organisational Commitment Scale in the Azerbaijani context. A total of 237 employees participated in this cross-sectional study. The scale was translated using the forward–backward translation method and evaluated through exploratory factor analysis, standardised factor loadings of the revised two-factor model, item parameters from the Graded Response Model, reliability analysis, and construct validity testing. The findings supported a revised two-factor structure comprising affective commitment and continuance commitment, whereas the normative commitment dimension was not retained. The final 12-item scale demonstrated acceptable internal consistency (Cronbach's α = .78) and satisfactory item discrimination. Affective commitment was positively associated with work engagement and job satisfaction and negatively associated with anxiety, whereas continuance commitment showed weaker positive associations and no significant relationship with anxiety. Overall, the Azerbaijani version of the Organisational Commitment Scale demonstrated satisfactory reliability and construct validity, providing a useful instrument for assessing organisational commitment among Azerbaijani employees.
