Sustainable Workforce Management Through Green HRM: Practices, Outcomes, and Challenges

Abstract

Human Resource Management has transformed from a purely administrative role into one that is strategic and can influence the sustainability of an organisation. The increasing awareness of climate change, resource scarcity, carbon emissions, and environmental degradation has forced organisations to incorporate sustainability into all aspects of their business activities in recent years. HR is one of these features that has become a key driver of environmental stewardship by integrating sustainable practices into workforce planning, talent acquisition, employee engagement, training, performance management, and culture. Green Human Resource Management offers a framework for organisations to minimise environmental impacts while maximising operational efficiency, employee engagement, and organisational long-term sustainability. HR policies that incorporate environmental goals into their employee management result in an active workforce that is in sync with the company’s sustainability efforts. HR functions can significantly minimise environmental impact by embracing digital transformation, paperless processes, sustainable recruitment, green offices, ecofriendly events, and employee-led sustainability programs. The discussion includes recent advancements like Artificial Intelligence (AI) powered HR analytics, Cloud-based Human Resource Management Systems (HRMS), Blockchain-based documentation, Hybrid work arrangements, Internet of Things (IoT) powered smarter workplaces, and Environment, Social and Governance (ESG) guided workforce strategies. The examples given by companies such as Microsoft, Google, IBM, Siemens, Unilever, Adobe, Infosys and Deloitte showcase how HR-driven sustainability efforts are helping to cut carbon emissions, energy usage, waste and resource use, and improve employer branding. The International Labour Organisation (ILO, 2025) states that green jobs will be one of the fastest-growing job categories in the world, highlighting the need for HR to build capabilities to address sustainability issues.
