Abstract
This study aims to analyze the influence of Artificial Intelligence (AI) and digital leadership on employee performance, with organizational commitment as a mediating variable. This quantitative study used a survey method with purposive sampling of 100 Generation Z sales promotion employees in Surabaya. Data were collected through a 5-point Likert scale questionnaire (33 indicators) and analyzed using Partial Least Squares (PLS) with SmartPLS 4.1.0.6. The results showed that digital leadership had a positive and significant effect on employee performance, with organizational commitment acting as a mediator. Conversely, AI did not have a significant effect on employee performance (p-value 0.279 > 0.05), and organizational commitment was also unable to mediate the effect of AI. This finding is thought to be related to the characteristics of respondents who still predominantly use conventional methods and are in the early stages of organizational adaptation. This study is limited to a sample of Generation Z sales promotion employees in Surabaya, so generalization of the findings needs to be done carefully.
AI infrastructure was strongly associated with both organizational culture and value creation; psychological readiness supported value creation directly and indirectly; and the study recommends prioritizing infrastructure and people capabilities over organizational expansion to maximize AI-driven value.
