PENGARUH BUDAYA ORGANISASI, LINGKUNGAN KERJA, DAN INSENTIF TERHADAP KEPUASAN KERJA KARYAWAN PADA KOPERASI SIMPAN PINJAM

Abstract

Employee job satisfaction is crucial for the sustainability of microfinance institutions in facing competition, which is highly dependent on the effectiveness of human resource management. Based on this consideration, this study was conducted to analyze the influence of organizational culture, work environment, and incentives on employee job satisfaction levels at the Manik Sedana Artha Savings and Loan Cooperative (KSP), Singaraja. This study was designed using a quantitative approach involving all 65 active cooperative staff as the population. Given the limited number, a census technique or saturated sampling was applied to ensure that all members of the population could be respondents. Primary data were collected through the distribution of structured questionnaires, then tested using multiple linear regression analysis with the help of SPSS software. Based on the partial test results, it was found that organizational culture had a positive and significant contribution of 7.91% to job satisfaction. The work environment was also proven to have a positive and significant impact with a contribution of 12.63%. Among all variables, financial incentives were the most dominant factor with a significant positive influence reaching 18.99%. When viewed together (simultaneously), these three independent variables have a significant influence with a coefficient of determination (R2) of 39.5%, while the remaining 60.5% is influenced by other factors outside this research model. This study concludes that strategic efforts to improve cooperative employee job satisfaction are highly dependent on fair incentive policies and the creation of a supportive work environment. ABSTRAK Kepuasan kerja karyawan menjadi kunci krusial bagi keberlangsungan institusi keuangan mikro dalam menghadapi persaingan, yang mana hal ini sangat bergantung pada efektivitas pengelolaan sumber daya manusianya. Berangkat dari pemikiran tersebut, penelitian ini dilakukan untuk menganalisis bagaimana pengaruh budaya organisasi, lingkungan kerja, dan pemberian insentif terhadap tingkat kepuasan kerja karyawan di Koperasi Simpan Pinjam (KSP) Manik Sedana Artha, Singaraja. Studi ini dirancang menggunakan pendekatan kuantitatif dengan melibatkan seluruh staf aktif koperasi yang berjumlah 65 orang sebagai populasi. Mengingat jumlahnya yang terbatas, teknik sensus atau sampel jenuh diterapkan agar seluruh anggota populasi dapat dijadikan responden. Data primer dihimpun melalui penyebaran kuesioner terstruktur, kemudian diuji menggunakan metode analisis regresi linear berganda dengan bantuan software SPSS. Berdasarkan hasil pengujian secara parsial, ditemukan bahwa budaya organisasi memberikan kontribusi positif dan signifikan sebesar 7,91% terhadap kepuasan kerja. Kondisi lingkungan kerja juga terbukti membawa dampak positif dan signifikan dengan sumbangsih pengaruh sebesar 12,63%. Di antara semua variabel, insentif finansial menjadi faktor yang paling dominan dengan pengaruh positif signifikan mencapai 18,99%. Jika dilihat secara bersama-sama (simultan), ketiga variabel independen ini memiliki pengaruh yang signifikan dengan nilai koefisien determinasi (R2) sebesar 39,5%, sementara 60,5% sisanya dipengaruhi oleh faktor-faktor lain di luar model penelitian ini. Penelitian ini menyimpulkan bahwa upaya strategis untuk meningkatkan kepuasan kerja karyawan koperasi sangat bergantung pada kebijakan insentif yang adil serta penciptaan suasana kerja yang mendukung.
